Whenever an employee gives you his\/her two-week notice, you\u2019ll probably have one of three immediate internal reactions:<\/p>\n

    \n
  1. \u201cGood!\u201d\u00a0This saves me from having to let them go.<\/li>\n
  2. \u201cDarn!\u201d\u00a0I really like this person\u2014but they\u2019re replaceable.<\/li>\n
  3. \u201cHold on\u2026 I need to go throw up!\u201d\u00a0This is one of our stars! I don\u2019t know what we\u2019ll do without them.<\/li>\n<\/ol>\n

    How successful have you been at convincing a Star Employee to Stay after they\u2019ve given you their two-week notice?<\/p>\n

    If you\u2019re like most leaders, probably\u00a0not very successful.<\/p>\n

    The reality is that by the time someone hands you their resignation, they\u2019ve often left emotionally weeks\u2014or even months\u2014earlier. In many cases they\u2019ve already accepted another position. There is usually very little you can say or do at that point to change their decision.<\/p>\n

    I wish I had a set of magic questions you could ask during that conversation that would convince them to stay.<\/p>\n

    I don\u2019t.<\/p>\n

    But I do have a suggestion that can dramatically improve your odds of never having that conversation in the first place.<\/p>\n

    Start With Your Employee List<\/p>\n

    Go through your employee list, one name at a time, and ask yourself:<\/p>\n

    \u201cHow would I honestly react if this person gave me their two-week notice today?\u201d<\/p>\n

    If your immediate response is:<\/p>\n

    \u201cGood! This saves me from having to let them go.\u201d<\/p>\n

    Don\u2019t wait for them to quit. Meet with HR and develop a plan for addressing the performance issue now!<\/p>\n

    If your response is:<\/p>\n

    \u201cDarn! I like this person\u2014but they\u2019re replaceable.\u201d<\/p>\n

    Ask yourself, \u201cWhat coaching, mentoring, training, or new opportunities might help them grow into an indispensable contributor?\u201d<\/p>\n

    But if your response is:<\/p>\n

    \u201cHold on\u2026 I need to go throw up! I don\u2019t know what we\u2019d do without this person!\u201d<\/p>\n

    Here\u2019s my question:<\/p>\n

    When is the best time to tell them how valuable they are?<\/p>\n

    Yes! Now!<\/p>\n

    As Benjamin Franklin wisely observed:<\/p>\n

    \u201cAn ounce of prevention is worth a pound of cure.\u201d<\/p>\n

    Quickly schedule a meeting with every employee in that third category.<\/p>\n

    Tell them exactly how much they contribute.<\/p>\n

    Tell them how much they are valued.<\/p>\n

    And if it fits your personality and culture, tell them with a smile:<\/p>\n

    \u201cIf you ever gave me your two-week notice, my first response would be, \u2018Hold on\u2026 I need to go throw up!’\u201d<\/p>\n

    That conversation alone is a powerful first step in a retention strategy.<\/p>\n

    In fact, there\u2019s a good chance they\u2019ll tell their spouse, family, or best friend about that conversation over dinner that evening. Few things are more memorable than hearing your leader sincerely say, \u201cWe can\u2019t imagine this team without you.\u201d<\/p>\n

    But don\u2019t stop there.<\/p>\n

    Now comes the most important part.<\/p>\n

    Don\u2019t wait until they\u2019re leaving to ask great questions.<\/p>\n

    Ask them now.<\/p>\n

    Questions to Ask Employees You Never Want to Lose<\/p>\n

    Meet with your star employees several times each year and ask questions like these:<\/p>\n

      \n
    1. What do you enjoy most about working here?<\/li>\n
    2. What part of your job gives you the greatest sense of purpose or fulfillment?<\/li>\n
    3. If you could change one thing about your role, what would it be?<\/li>\n
    4. What obstacles or frustrations are getting in the way of your best work?<\/li>\n
    5. What can I do differently as your leader to help you succeed?<\/li>\n
    6. Do you feel your talents and strengths are being fully utilized? If not, where are we missing opportunities?<\/li>\n
    7. What skills or experiences would you like to develop over the next year?<\/li>\n
    8. What would make this an even better place for you to build your career?<\/li>\n
    9. Have you ever been tempted to look at another opportunity? If so, what prompted that thought?<\/li>\n
    10. If another organization tried to recruit you, what would make their offer difficult to refuse?<\/li>\n
    11. Is there anything happening that might someday cause you to consider leaving that we should talk about now?<\/li>\n
    12. What can I do\u2014starting today\u2014to make it far less likely that you\u2019ll ever want to work anywhere else?<\/li>\n<\/ol>\n

      That last question may be the most important one of all.<\/p>\n

      Ask it.<\/p>\n

      Then listen.<\/p>\n

      Really listen.<\/p>\n

      And whenever possible, act on what you hear.<\/p>\n

      Bonus Question:\u00a0\u00a0If any of their answers leave you wanting to know more, you can always ask,\u00a0\u201cCan you please tell me more about that?\u201d<\/p>\n

      The best retention strategy isn\u2019t convincing great employees to stay after they\u2019ve decided to leave.\u00a0It\u2019s creating an environment where they know they are valued and never feel the need to look elsewhere in the first place.<\/p>\n
